Tese (Doutorado em Administração) - Centro de Ciências Sociais Aplicadas, Universidade Federal do Rio Grande do Norte, Natal, 2017.https://repositorio.ufrn.br/jspui/handle/123456789/23307It is a doctoral thesis, whose research aimed at analyzing the relationship between human resources management and company value, identifying relationships between of the antecedents, absenteeism and staff turnover, and the organizational performance, as well as identifying associations between management human resources with the of the intangible asset, as a result. With a sample collected from the monthly historical records of personnel systems and human resources systems, the behavior of the indicators of turnover and absenteeism of a large hospital located in the metropolitan region of Natal RN was observed during the first five years of the decade of 2010. The question of the research was: how does the association between the management of people and the value of the company, explained through the relation between absenteeism and the turnover with the organizational performance and the intangible value? In order to respond, data were collected through documentary observation of the company's management reports and contracts, as well as secondary data provided by the National Association of Private Hospitals (Anahp), which were organized in an Excel worksheet and imported into SPSS and Gretl, in whose applications the Kolmogorov-Smirnov, Chi-Square, Student t and Mann-Whitney tests were applied. The analysis considered moderators related to the existence of human resources management, medical management and external control, treated as dummy variables. The averages of the value of the company and the intangible were greater with the presence of human resources management, medical management and external control by a promising buyer. The improvement in the management characteristics favored the increase in sales and the number of periods with positive profitability, except for the external control, which minimized the EBITDA, contrary to the expected behavior for this relationship. Unexpected behaviors were also identified in the comparison of the EBITDA, profitability and occupancy rate averages with the presence of those management characteristics. The average of permanence in work for all hospital staff decreased due to the presence of the human resource management and the medical management, which also reduced the mortality rate. On the other hand, the correlation analysis indicated that the value of the intangible asset is negative and moderately associated with the rotation of the nursing staff and the general stay of hospital staff, with statistical significance at 5%. Likewise, the occupancy rate is negatively associated with the mortality rate and positively associated with the index of hospital infection, EBITDA and return. The multiple linear regression analysis, in turn, indicated that the value of the intangible asset depends on the turnover of the nursing staff, with coeficient negative in the turnover with the layoffs only and positively considering the admissions, possibly because they are hospital critical careers, damaging their performance in the dismissals and promoting positive renewal in admissions. Respecting the difficulty of separating variables in the area of human resources management, it was verified that the value of the intangible can be increased by policies of permanence of people at work, measured by the PW (permanence in work) index, as a result of the insertion of a Proxy variable in the theoretical model VGP (valoração na gestão de pessoas), whose calculation is the difference between an integer and the sum of the percentages of turnover and absenteeism, being a measure of the proportion of the hospital employees who remained working uninterrupted throughout the month.
